Dealing with a difficult star performer is a tough challenge for any leader. On one hand, their exceptional talents can drive results and elevate the team's performance. On the other hand, their disruptive behavior can wreak havoc on team dynamics and morale.
So, what should leaders do when faced with this dilemma?
Recognize the Dilemma
Leaders need to acknowledge the dilemma they face. While the star performer's talent is undeniable, their behavior may be causing significant issues within the team. By recognizing this dilemma, leaders can begin to address it head-on.
Establish Clear Boundaries
Leaders must set clear boundaries and define red lines. What behavior is acceptable, and what will not be tolerated? Is it deceit, constant arguments, or even bullying? With clear expectations, leaders can hold star performers accountable for their actions.
Take Decisive Action
When a top performer oversteps the line, great leaders take decisive action. If this is a first-time offense, the leader provides immediate 1-to-1 constructive feedback and aligns on steps to guide and correct the behavior.
If their behavior repeats, generating team disruption and morale issues. It involves another candid conversation about their continued behavior, implementing consequences, and removing them from the team if necessary. Leaders must take a stand, as their actions set the tone for the entire team.
Lead by Example
Throughout this process, leaders must lead by example. They should demonstrate integrity, empathy, transparency, respect, trust, fairness, and accountability for their actions. Team members are watching closely. Leaders must uphold the same standards they expect from others.
Focus on the Team
While addressing the behavior of the star performer, leaders must also focus on supporting the rest of the team. It may involve fostering open communication, coaching, and guiding them to reaffirm the team's vision, values, working agreements, and outcomes. Leaders must establish safe environments for teams to do their best work.
It's not a top performer that makes a high-performing team. It's the team acting as one cohesive unit with diverse experiences, perspectives, knowledge, and skills needed to solve crucial customer problems. They engage in healthy debates. They feel safe and trust each other. They demonstrate integrity, empathy, and respect. They embrace learning and growth. They are accountable and committed. These elements enable teams to operate at peak performance.
Only when all team members are aligned and working towards a vision and common objective will they achieve the desired outcomes and excel together.
